SYSTEMATIC REVIEW: HUBUNGAN ANTARA MORAL DISENGAGEMENT DAN COUNTERPRODUCTIVE WORKPLACE BEHAVIOR DALAM PERSPEKTIF MANAJEMEN SUMBER DAYA MANUSIA

Moral disengagement merupakan mekanisme psikologis yang substansial tetapi belum banyak dieksplorasi, yang dapat memfasilitasi rasionalisasi perilaku tidak etis terutama dalam lingkungan organisasi. Telaah artikel ini bertujuan untuk meneliti interaksi kompleks antara moral disengagement dan counterproductive workplace behavior, dengan menekankan pengaruh mediasi gaya kepemimpinan, budaya organisasi, dan kondisi afektif individu. Berdasarkan 19 analisis peer-reviewed artikel, telaah artikel ini mengidentifikasikan beberapa anteseden utama moral disengagement, yakni dimensi kepribadian (dark triad traits), negative emotional response, organizational complexity, dan perceived organizational injustice secara kolektif meningkatkan kecenderungan moral disengagement. Faktor lain yang berpengaruh terhadap moral disengagement termasuk despotic leadership dan corporate social irressponsiblity sebagai prediktor pengikis etika moral yang mendorong perilaku penyimpangan di tempat kerja. Sebaliknya, praktik ethical leadership dan ethical role model menjadi faktor protektif dalam melemahkan dampak moral disengagement. Rekomendasi yang dapat diberikan kepada organisasi adalah mengembangkan moral competency dan self-efficacy karyawan untuk mengurangi counterproductive workplace behavior dan juga meningkatkan integritas, serta akuntabilitas organisasi.
