PERAN MEDIASI KEPUASAN KERJA PADA PENGARUH SELF-EFFICACY DAN MOTIVASI INTRINSIK TERHADAP KINERJA PEGAWAI (STUDI PADA PEGAWAI KPP MADYA SEMARANG)

Kinerja pegawai yang optimal merupakan prasyarat penting bagi keberhasilan organisasi sektor publik, terutama pada instansi perpajakan yang menuntut akuntabilitas, profesionalisme, ketelitian, dan pencapaian target kerja yang tinggi. Penelitian ini bertujuan untuk menganalisis pengaruh self-efficacy dan motivasi intrinsik terhadap kinerja pegawai, baik secara langsung maupun tidak langsung melalui kepuasan kerja sebagai variabel mediasi. Penelitian dilakukan pada pegawai KPP Madya Semarang dengan menggunakan pendekatan kuantitatif dan jenis penelitian explanatory research. Data yang digunakan merupakan data primer yang diperoleh melalui penyebaran kuesioner kepada 116 pegawai. Teknik pengambilan sampel menggunakan metode sensus atau sampel jenuh, sehingga seluruh populasi dijadikan responden penelitian. Data dianalisis menggunakan metode Structural Equation Modeling–Partial Least Square (SEM-PLS). Hasil penelitian menunjukkan bahwa self-efficacy dan motivasi intrinsik berpengaruh positif dan signifikan terhadap kepuasan kerja. Selain itu, self-efficacy, motivasi intrinsik, dan kepuasan kerja terbukti berpengaruh positif dan signifikan terhadap kinerja pegawai. Hasil uji mediasi menunjukkan bahwa kepuasan kerja mampu memediasi pengaruh self-efficacy dan motivasi intrinsik terhadap kinerja pegawai. Temuan ini menunjukkan bahwa peningkatan kinerja pegawai KPP Madya Semarang dapat dilakukan melalui penguatan keyakinan diri, dorongan internal, serta peningkatan kepuasan kerja pegawai
