DETERMINAN WORK-LIFE BALANCE DAN IMPLIKASINYA TERHADAP KEPUASAN SERTA KINERJA PEGAWAI RUMAH SAKIT PEMERINTAH

Abstract

Penelitian ini menganalisis faktor-faktor yang membentuk work-life balance serta implikasinya terhadap kepuasan dan kinerja pegawai rumah sakit pemerintah. Model penelitian menempatkan work stress, employee engagement, dan psychological capital sebagai prediktor work-life balance, yang selanjutnya dihubungkan dengan job satisfaction dan job performance. Penelitian menggunakan desain kuantitatif cross-sectional dengan survei daring terhadap 200 pegawai RSUD Dr. Achmad Diponegoro Putussibau. Data dianalisis menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa work stress tidak berpengaruh signifikan terhadap work-life balance. Sebaliknya, employee engagement dan psychological capital berpengaruh positif dan signifikan terhadap work-life balance. Selanjutnya, work-life balance berpengaruh positif terhadap job satisfaction, dan job satisfaction berpengaruh positif terhadap job performance. Ketiga prediktor secara bersama-sama mampu menjelaskan variasi work-life balance secara kuat. Temuan ini menunjukkan bahwa keseimbangan peran pegawai rumah sakit lebih banyak dibentuk oleh keterlibatan kerja dan sumber daya psikologis positif daripada oleh tekanan kerja semata. Manajemen rumah sakit perlu memprioritaskan penguatan resiliensi, keterlibatan pegawai, pengaturan kerja yang dapat diprediksi, dan sistem penghargaan yang adil.
