Abstract

This study aims to analyze the effect of lean management and human resource (HR) interventions on organizational performance, with training and development as mediating variables at Bhina ​​Bhakti Husada Hospital in Rembang. The implementation of lean management and HR interventions is considered capable of improving work process efficiency, employee engagement, and service quality. However, their effectiveness is influenced by employee capabilities, which can be improved through training and development. This study used a quantitative-explanatory approach with a population and sample of 53 hospital structural officials using a census technique. A questionnaire instrument was used to measure variables using a Likert scale, and the data were analyzed using Structural Equation Modeling (SEM) based on SmartPLS 3. The results showed that lean management and HR interventions had a positive effect on training and development, and that training and development had a positive, albeit small, effect on organizational performance. The effect of lean management on organizational performance was categorized as small (F² = 0.068), while HR interventions showed a moderate effect (F² = 0.112). Training and development was shown to mediate the relationship between lean management and HR interventions on organizational performance, albeit with a partial mediation effect. The R-square value of 0.535 indicates that organizational performance can be moderately explained by lean management, HR interventions, and training and development. This finding confirms that successful organizational performance improvement in hospitals depends not only on the implementation of lean management and HR interventions, but also on strengthening HR capacity through systematic and continuous training and development.
